dc.description.abstractBu araştırmada kadın eğitim yöneticilerinin çalışma ortamları ve kariyer engelleri incelenmiştir. Nitel türlü bu araştırma 2013/2014 eğitim öğretim yılını kapsamaktadır. İstanbul ili, Başakşehir İlçesinde görev yapan 10 erkek, 10 kadın toplam 20 Eğitim yöneticisi ile görüşülmüştür. Görüşmeler yüz yüze/mülakat şeklinde yapılmıştır. Görüşme formu araştırmacının kendisi tarafından düzenlenmiş ve uzman görüşleri dikkate alınarak geliştirilmiştir. Araştırma sonucunda elde edilen bulgular şu şekildedir. Yöneticiler 2651 yaş ve üstünde, 14 evli, 2 boşanmış ve 4 bekâr, 0-4 arası değişen sayıda çocuk sahibi, ön lisans-lisan-yüksek lisans mezunu, 5-25 ve üstü mesleki kıdemlerde bulunmaktadırlar. Ayrıca evli olan erkek yöneticilerin eşlerinden 1 ortaokul, 1 lise, 5 lisans ve 1 yüksek lisans mezunu olduğu, 4 öğretmen, 2 ev hanımı, 1 laborant, 1 işsiz olduğu görülmüştür. Erkek yöneticilerden; 5’i eşinin yöneticiliğini destekleyeceğini, 4’ü desteklemeyeceğini, 1’i şartlı destekleyeceğini söylemiştir. Erkek yöneticilerden daha önce kadın yönetici ile çalışanların tamamı süreç ile ilgili olumlu dönüt vermiştir. Kadın yöneticilerden; 5’i cinsiyet eşitsizliği durumuna maruz kaldığını söylerken diğer 5’i böyle bir duruma maruz kalmadığını belirtmiştir. Herhangi bir cinsiyet eşitsizliği durumuna maruz kalırlarsa şikâyet edip etmeyecekleri sorulduğunda 6’sı edeceğini, 3’ü etmeyeceğini, 1’i ise şikâyet ettiğini ama sonuç alamadığını söylemiştir. Yöneticiler; arkadaş ve müdür teşviki, kariyer yapma isteği, mesleki yıpranmışlık (öğretmenlikten bıkma), kendi idarecilerini beğenmeme, şartların zorlaması gibi sebeplerle yöneticiliğe geçtiklerini söylemişlerdir. Yöneticilikte en fazla karşılaşılan sorun olarak; velilerle, personelle, amirlerle yaşanan sıkıntılar dile getirilmiştir. Kadın yöneticiler erkeklerden farklı olarak uzun mesai ve işi öğrenme aşamasında yaşadıkları sorunları ifade etmişlerdir. Hepsinin ortak olarak söylediği ise yöneticilik sonrası özel hayattaki kısıtlanmadır. Kadın yöneticilere pozitif ayrımcılık uygulanıp uygulanmaması konusunda 8 erkek, 8 kadın yönetici pozitif ayrımcılığın kadınlara ev-aile sorumluluklarından dolayı uygulanması gerektiği söylemişlerdir. Aile sorumluluklarının kadınların kariyeri için engel olup olmadığı sorusuna 6 kadın, 4 erkek yönetici “evet engeldir” derken 3 kadın 3 erkek yönetici “hayır değildir” demiştir. Geriye kalanlar “eşler destek olursa engel değildir” cevabını vermişlerdir. Araştırmanın dikkate değer diğer bazı bulguları ise şu şekildedir. Erkek yöneticilerin çoğunluğu kadın yöneticiyi kurum için bir avantaj olarak görmektedirler. Kadını yöneticilikten uzak tutan sebepler arasında “erkek hegemonyası” kadınlar tarafından kabul edilirken hiçbir erkek yönetici öyle bir durumu dile getirmemiştir. İş yaşamında özellikle yönetici kadınlara karşı çeşitli engellemeler yapılıp yapılmadığı sorusuna “evet yapılıyor” diyen 6 kadın, 4 erkek yönetici vardır. Erkek yöneticilerden 1’i bu soruya cevap vermemiştir. Geriye kalanlar engelleme yapılmadığı görüşündeler. Fakat her iki cinsiyette ortak görüş kadınları kariyerden uzak tutan, kadının aile sorumlulukları ve toplumsal bakış açısı olduğudur. Sonuç olarak, kadın yöneticilerin belirli bir oranda çeşitli engellemeler ile karşılaştıkları bir gerçektir. Fakat bu durum daha çok bireysel ya da kurumsaldır. Yani bu durum kadının çalıştığı kurum ile ve de o kurumdaki mesai arkadaşları ile ilgili bir durumdur, Kız Meslek/Teknik liselerinde bu engellemelerin olmaması gibi. Tamamen gerçek olan ise toplumsal bakışın kadın yöneticiye karşı hala geleneksel tutum içerisinde olduğudur.tr_TR

dc.description.abstractolIn this research, female education managers’ working environment and career barriers is examined. This qualitative research covers 2013/2014 academic year. In total, 20 education managers, 10 male and 10 female, who serve in Başakşehir district in İstanbul were interviewed. Interviews were conducted on a face-to-face basis. Interview form was prepared by the researcher and developed by taking expert opinion into consideration. Findings of the research are as follows. Managers are in 26-51 and above age range; 14 of them are married, 2 are divorced and 4 are single; they have 0-4 number of children; they have two year/undergarduate/graduate degrees; and they have 5-25 and above years of seniority. Also, among spouses of married male managers, 1 is graduated from middle school, 1 is graduated from high school, 5 have undergraduate degrees and 1 have graduate degree, 4 of them are teachers, 2 are housewives, 1 is a laboratory assistant and 1 is unemployed. Among male managers; 5 states that they would support their spouses if they were to be managers, 4 states they would not, and 1 states he would support conditionally. All male managers who have worked with a female manager before gave positive feedback about the process. 5 among female managers stated that they were exposed to gender inequality while other 5 stated no such exposure. When asked whether they would report or not if they were exposed to gender inequality, 6 female managers stated they would, 3 stated they would not, and 1 stated that she did but could not get a result. Managers stated that they became managers due to reasons such as a wish to build a career, occupational burnout (getting wearisome with teaching), not approving their managers, and being compelled by conditions. Regarding problems experienced as a manager, they expressed the difficulties they had with parents, personnel, and superiors. In contrast with male managers, female managers denoted the problems they had during working overtime and the process of learning their job. What they all stated in common was the restriction in their private lives after becoming managers. On whether positive discrimination should be implemented for female managers or not, 8 male and 8 female managers stated that positive discrimination should be implemented for women due to their home-family responsibilities. When asked whether or not family responsibilities are obstacles for careers of women, 6 female and 4 male managers said "yes, they are" while 3 female and 3 male managers said "no, they are not". Others responded that "they are not obstacles if spouses support". Some of the remarkable findings of the study are as follows. Majority of male managers consider female managers as advantageous for their institution. While "male hegemony" was accepted by female managers as a factor which keep women away from management, none of the male managers stated such a condition. There are 6 female and 4 male managers who said "yes" to the question whether there are obstacles created specially for female managers in business life or not. 1 male manager did not respond to this question. Others have the opinion that no obstacles are created. However, the common view in both genders is that family responsibilities of and social outlook towards women keep them away from career. In conclusion, it is a fact that female managers experience various obstacles to a certain extent. However, this situation is mostly individual or institutional. In other words, the situation is about the institution in which women work and their colleagues in that institution, e.g. these obstacles do not exist in female vocational/technical schools. The fact that social outlook towards female managers still holds the traditional attitude is however a complete reality.tr_TR
